Abstract
Generative Artificial Intelligence (GenAI) promises to revolutionize knowledge management by seamlessly integrating information and enhancing organizational efficiency. However, concerns persist regarding its influence on employee behavior and knowledge sharing dynamics. This study investigates the effects of GenAI implementation on employee motivations and efforts in knowledge sharing within organizations. Drawing on social exchange theory and self-determination theory, we hypothesize both positive and negative impacts and empirically test them through a digital experiment. Our analysis unveils significant impacts of GenAI on diverse constructs such as psychological ownership, reputation, and codification costs. These factors collectively influence knowledge sharing intentions, shedding light on the dual nature of GenAI's influence.
